Recognising that learning and development is a key differentiator in the financial services industry, Allianz employs a wide range of learning and development approaches to develop its people, which include on-the-job learning, mentoring and coaching, classroom training workshops, peer circles and digital/mobile learning.</p>
<p><strong>This case study is based on the</strong><strong> 2019 Sustainability Report by</strong> <strong>Allianz</strong> <strong>published on the Global Reporting Initiative </strong><a href="http://database.globalreporting.org/" target="_blank" rel="noopener noreferrer"><strong>Sustainability Disclosure Database</strong></a><strong> that can be found at this </strong><a href="https://database.globalreporting.org/reports/77943/" target="_blank" rel="noopener noreferrer"><strong>link</strong></a><strong>. Through all case studies we aim to demonstrate what CSR/ ESG/ sustainability reporting done responsibly means. Essentially, it means: a) identifying a company’s most important impacts on the environment, economy and society, and b) measuring, managing and changing.</strong></p>
<p><strong>Abstract</strong></p>
<p><strong>In 2019, Allianz invested over 85 million Euro in developing its employees</strong>&nbsp;<a href="https://twitter.com/intent/tweet?text=In%202019%2C%20Allianz%20invested%20over%2085%20million%20Euro%20in%20developing%20its%20employees&url=https%3A%2F%2Fsustaincase.com%2Fcase-study-how-allianz-promotes-employee-development%2F&via=sustaincase" target="_blank"><i class="fa fa-twitter">&nbsp;</i>Tweet This!</a>, equivalent to 613 Euro per employee. Around 75 percent of employees took part in at least one training session, and an average of 3.3 training days per employee were delivered. In order to promote employee development Allianz took action to:</p>

<li>implement a global performance management approach</li>

<p><strong>What are the material issues the company has identified?</strong></p>
<p>In its 2019 Sustainability Report Allianz identified a range of material issues, such as climate change, human rights, environmental and social products, social and financial inclusion, customer innovation. Among these, promoting employee development stands out as a key material issue for Allianz.</p>
<p><strong>Stakeholder engagement in accordance with the GRI Standards               </strong></p>
<p>The Global Reporting Initiative (GRI) defines the Principle of Stakeholder Inclusiveness when identifying material issues (or a company’s most important impacts) as follows:</p>
<p><a href="https://www.globalreporting.org/standards/gri-standards-download-center/gri-101-foundation-containing-standard-interpretation-1/" target="_blank" rel="noopener noreferrer">“The reporting organization shall identify its stakeholders, and explain how it has responded to their reasonable expectations and interests.”</a></p>
<p>Stakeholders must be consulted in the process of identifying a company’s most important impacts and their reasonable expectations and interests must be taken into account. This is an important cornerstone for CSR / sustainability reporting done responsibly.</p>

<p><strong>How stakeholder engagement was made to identify material issues</strong></p>
<p>To identify and prioritise material topics Allianz invited employees to pick their top three issues from a list of 15 issues perceived to be of most relevance to Allianz, receiving 1,339 responses, and also asked, through the Allianz customer marketing survey, retail customers across 27 countries to identify the three most important issues for Allianz in the short-term (0-3 years) and in the future (6-9+ years), receiving 27,636 responses.</p>
<p><strong>What actions were taken by</strong> <strong>Allianz </strong><strong>to</strong> <strong>promote</strong> <strong>employee development</strong><strong>?</strong></p>
<p>In its 2019 Sustainability Report Allianz reports that it took the following actions for promoting employee development:</p>
<ul>
<li><strong>Establishing Allianz University </strong></li>
<li>Allianz University (AllianzU) is the group-wide home for employee learning activities. Its vision is to provide every employee of the Allianz Group with the right programme to support their continuous development. It does this by providing accessible learning technologies that empower employees to equip themselves with the right information, at the right time. AllianzU unites group-wide learning and development opportunities, creates new learning content and frameworks, and realises opportunities to reinforce a culture where people and performance matter. To increase its impact and efficiency, AllianzU provides digital opportunities such as LinkedIn Learning @ Allianz. Allianz was one of the top users of LinkedIn Learning globally in 2019, based on the number of employees accessing the platform. Other digital education offerings include eBites and an Open Source Online Learning Library. AllianzU is also developing a new state-of-the art learning platform, aligned with the strategic workforce planning project. It will provide high quality learning content focused on digital skills and includes learning paths for different employee groups based on the outputs of strategic workforce planning. The new platform, developed in 2019, has been launched across pilot operating entities in January 2020 and will provide a ‘one stop shop’ simplified learning experience for employees. It will leverage content from inside as well as outside the organisation to provide high quality learning programmes for all employees.</li>
</ul>
<ul>
<li><strong>Offering Strategy Campus programmes </strong></li>
<li>Strategy Campus programmes are firmly aligned with Allianz’s strategy with a global focus. Each programme is sponsored by a Board Member and leverages the strategic priorities set by the Renewal Agenda, with the focus on:
<ul>
<li>Key challenges critical to Allianz’s business transformation by supporting impactful implementation that delivers competitive business value;</li>
<li>A developmental leadership experience that creates more than the sum of its parts and builds trust; and</li>
<li>Building an international network of colleagues across functions and companies to maximise collaboration.</li>
</ul>
</li>
<li>Each programme is designed in collaboration with a Board sponsor and comprises three training days, plus pre- and post-programme activities. In 2019, 161 people took part in five programmes, including 28 percent women. Going forward, Strategy Campus will incorporate thought-provoking, innovative and future-smart scenarios to empower Allianz leaders to propel the cultural transformation in the digital age.</li>
</ul>
<ul>
<li><strong>Implementing a global performance management approach</strong></li>
<li>Performance discussions (including Priority Setting, Mid-Year Check In, and Year End Review) as well as Personal Development Plan (PDPs) and ongoing feedback are key tools for enabling Allianz’s employees and managers to discuss competencies, skills, experience, performance and potential. Allianz’s global performance management approach now covers more than 24,000 employees, with the rest covered by local performance management processes. The goal is to cover all Allianz employees globally with the global Performance management approach as part of the HR Transformation. The Multi Rater Feedback tool enables Allianz managers to gain feedback from their peers, direct reports, managers and others and is based on Allianz’s four people attributes. This feedback is important for providing a transparent basis for development. In 2019 the Multi Rater was further refined, focusing even stronger on qualitative feedback.</li>
</ul>
<ul>
<li><strong>Attracting talent</strong></li>
<li>In 2019, Allianz recruited more than 23,000 external candidates. When looking to attract especially digital talent, Allianz is exploring new and innovative ways to reach out to potential candidates. For example, by establishing the Allianz employer brand in a new interface. Via Google Assistant specific candidate groups are targeted through online challenges, making them aware of possible career opportunities. The One Allianz Career Website puts the candidate in the centre and simplifies their user journey by making it much easier for them to browse through opportunities across the Group. In 2019, more Allianz entities were on-boarded into the One Allianz Career Website. The One Allianz Career Website combines 40+ local and operating entity specific career websites. Candidates can switch between different countries and vacancies and, no matter where they may be, view all positions available at Allianz worldwide. This enables content to be targeted to attract scarce talent, leading to higher number of quality applications. To position itself as an attractive employer, Allianz also runs a global Instagram careers account. In 2019, local Allianz entities shared career opportunities and showcased their employees and work places around the world. This was well received by employees.</li>
</ul>

<li><strong>Developing strong leaders</strong></li>
<li>The Group sponsored Allianz Management Programme is designed to equip the next generation of global Allianz leaders with the knowledge, mindset and skills to lead in an inclusive meritocracy environment. In the last three years, it has been completed by over 190 participants, 49% of whom were women, from over 20 different operating entities. In 2019, it was completed by 64 participants, 50% of whom were women. Allianz’s long-term success depends on fostering strong leadership skills at all levels. The Allianz Leadership Development Programme is a group-wide programme for experienced leaders that provides participants with development support for their next career step to a senior executive role in the near future. Over the past three years, 91 of Allianz’s high potential leaders have completed this programme, of whom 42% were women. In 2019, it was completed by 31 new leaders, 54% of whom were women.</li>

Insurers are exposed in two ways: through policies covering damage caused by natural disasters, e.g. storms and floods, and as large-scale institutional investors with e.g. significant stakes in companies affected by changing weather patterns, tightening regulations and shifting consumer behaviour. Furthermore, societies will call on the financial industry to lead the path to a clean and safe future.</p>
<p>&nbsp;</p>
<p><strong>2. Are there any data through the years showing how climate change is affecting payouts by Allianz and comparisons?</strong></p>
<p>Climate change-related losses are still within the noise of natural variability; we do not yet see a higher frequency or severity of losses from climate change for 2016; however, we believe global warming will lead to increased insured losses caused by weather related events. Net losses from Nat Cat events (including non-weather) are volatile (they were at their lowest levels in 2015 since 2009)  were €400mn in 2014, compared to 2013 with€1,218 in a very active Nat Cat year. Assuming weather-related claims are at previous years’ levels, overall underwriting profitability are expected to remain stable due to a dynamic and improving pricing practices.</p>

<p><em>(As a general background: Weather-related natural catastrophe (Nat Cat) events: As a large insurer our exposure to climate change-related perils is mostly indirectly through the risks we accept for our insurance clients. Weather-related Nat Cat events such as storms or floods directly affect our clients’ assets, e.g. property, cars. In the case of a major Nat Cat event, the accumulated claims exceed the initial budget for Nat Cat and consequently impact the overall profitability of our property &amp; casualty business.  In the last decade claims related to Nat Cat events have almost doubled, mostly due to strong exposure growth, also in hazardous regions (Source Munich Re, incl. non-weather), with particular commercial lines being more prone to storms and floods in the context of Nat Cat losses (40%; Source Allianz). As globalization has connected economies, we are also experiencing Nat Cat events not only causing major damage locally but setting off disruptive chain reactions in global supply chains.<br />
The P&amp;C segment is dominated by classical protection, where earned premiums cover the expected losses of the offered protections and associated administration costs. In case an unexpected event (e.g. windstorm) occurs, for that given year the underwriting profitability is lower than expected. Changes in profitability over time are measured based on loss and combined (including administration costs) ratios and their fluctuations. Our pre-diversified internal premium risk capital allocated to Nat Cat risk is dominated by our top 5 perils: Europe windstorm, U.S. hurricane, Germany hail, Australia hail and California earthquake (as of 12/2014). Changes in storm frequencies and intensities are likely to occur in the future, even though the magnitude and way of changes are poorly understood for all perils. Most likely the intensity and frequency of severe convective storms is to increase with the subsequent higher risk of hail and flood. E.g. our recent scientific study on extreme precipitation in Northern Italy shows that significant changes (in intensity) for flash flood precipitation events are only to be expected in the 2nd half of the 21st century, however results are subject to large uncertainties.)</em></p>

<p><strong>3. Is there data that shows how stakeholders and the company have benefited from the actions taken to battle climate change? </strong></p>

<p>In our asset management business (Allianz Global Investors and PIMCO), we offer a variety of SRI funds that are focused on climate change related issues. On top of that, the investment strategies of individual clients can be adjusted to fit the climate-conscious investor’s need.</p>

<p><strong>Abstract</strong></p>
<p>Among other key material issues, global warming and climate change, as well as the company’s environmental footprint, stand out as of crucial significance for Allianz and its broad spectrum of stakeholders. Prioritizing these issues, Allianz took action – after measuring and setting targets – on reducing its carbon footprint and energy consumption, as well as on engaging its employees and raising their awareness of climate change as a key issue for its business. Additional policies and measures included furthering the integration of sustainability in products and services and reducing total waste production.</p>

<p><strong>What are the material issues the company has identified?</strong></p>
<p>Allianz has identified, in its 2014 Sustainability Report, a number of material issues, such as demographic change, product &amp; service quality &amp; innovation, digitalization, customer engagement and satisfaction. Among these, climate change stands out as a truly global issue of rising significance that Allianz is striving to deal with in a responsible and timely manner.</p>
<p><strong>Stakeholder engagement in accordance with the GRI Standards</strong></p>
<p>The Global Reporting Initiative (GRI) defines the Principle of Stakeholder Inclusiveness when identifying material issues (or a company’s most important impacts) as follows:</p>

<p><strong>How stakeholder engagement was made to identify material issues</strong></p>
<p>Allianz fosters stakeholder relationships at both Group- and local-levels through regular and systematic forms of dialogue, such as meetings, conferences, workshops, road shows and surveys. Allianz conducts Group-level multi-stakeholder dialogues to discover stakeholder opinions and the most relevant topics for key stakeholder groups. This is in addition to the stakeholder-specific dialogues and engagement activities conducted by Allianz’s operating entities in their local markets.</p>
<p>These Group-level activities include the global Stakeholder Expectations Survey, conducted every two years, which takes various stakeholder perspectives into account to identify the economic, environmental, social and governance topics that are material to Allianz’s sustainability strategy and its business success. The Survey targets politicians, the media, NGOs, scientists, corporations and Allianz’s own management staff. The most recent survey took place in 2014.</p>
<p>During the second half of 2014 Allianz carried out a systematic stakeholder consultation to learn how its stakeholders perceive Allianz’s sustainability reporting. The feedback was gathered across three channels: face-to-face interviews across different (internal) business units, a competitor and peer review and an online user survey.</p>
<p>In 2014 Allianz involved its local operating entities directly in the overall Group materiality process by asking them to prioritize and consolidate defined material issues around economic, social and environmental sustainability in their local businesses. At Group level Allianz conducted the same survey with relevant business units. These results were combined with output from the Stakeholder Expectations Survey and discussed during an internal sustainability expert workshop.</p>
<p><strong>What actions were taken to reduce Allianz’s environmental impact and combat climate change? </strong></p>
<p>In its <em>Sustainability Report 2014 </em>the following targets were set by Allianz regarding the reduction of its environmental impact and acting on climate change, based on the Group’s approach to materiality – on taking action on what matters, where it matters:</p>

<li><strong>Reducing Allianz’s carbon footprint by 35% per employee by 2015</strong></li>
</ul>
<p>In 2014 Allianz further reduced the Group‘s carbon footprint, taking the overall CO<sub>2</sub> reduction since 2006 to 41.3% per employee. As its target period ended in 2015, Allianz started developing post-2015 environmental targets.</p>

<li><strong>Reducing Allianz’s energy consumption by 10% per employee by 2015</strong></li>

<p>Employees across the Group were engaged in activities to reduce Allianz’s carbon footprint, with some focusing on functional responsibilities and others on awareness-raising and effecting individual change and action. For example, Allianz run campaigns aiming to raise awareness of climate change as a critical issue for its business by providing employees with background information on climate change and stimulating discussion on what can be done to tackle the problem and the implications for Allianz.</p>

<li><strong>Being carbon neutral</strong></li>
</ul>
<p>Allianz has made a commitment to be a carbon-neutral business from 2012 onwards. However, instead of simply buying credits on the carbon market, it invests directly in high-quality carbon projects that generate credits which it can then use to offset its remaining carbon footprint. In 2014, 322,529 credits, each accounting for one metric ton of carbon avoided, were retired from its own projects.</p>

<li><strong>Furthering the integration of sustainability in products and services</strong></li>

<p>Allianz has a range of “green” solutions that help mitigate climate change or take its environmental impact into account. In 2014 it offered 156 such solutions ranging from asset management to insurance and services. Furthermore, Allianz continued to integrate environmental, social and governance (ESG) aspects into its underwriting processes.</p>

<li><strong>Furthering public awareness and understanding</strong></li>
</ul>
<p>In 2014 Allianz issued several publications concerning climate change, such as “Investing in green cities: Mind the gap” and ”The future costs of power generation in Germany“. Allianz seeks to raise awareness among the general public by providing background information, facts and news on climate change via its global Allianz Open Knowledge website.</p>

<li><strong>Furthering sustainability in own investments</strong></li>
</ul>
<p>The total sum of Allianz’s direct investments in renewable energy projects stood at over € 2billion at the end of 2014. Its renewable energy portfolio includes 48 wind and seven solar parks in France, Germany, Italy and Sweden.
